摘要
科研工作者是科技创新的主体。随着信息技术的高速发展,传统的工作方式受到越来越严峻的挑战。基于工作—生活平衡的视角,为了更好地激发科研工作者的创造力,提高其工作绩效,弹性工作制的实施具有必要性。本文探究科研工作者创造力及其与弹性工作制的关系,构建弹性工作制影响科研工作者行为的理论模型。研究表明:弹性工作制有利于科研工作者实现工作—生活平衡,其边界条件包括:时间管理技能、职业生涯阶段、性别、工作性质和组织氛围;工作压力、心理授权和工作满意度在工作—生活平衡与科研工作者创造力、工作绩效的关系中具有链式中介作用。本文为实行弹性工作制提供相应的建议:提高工作满意度、明晰个人职责和工作—生活边界、提高工作弹性、组织支持等。
Scientific research workers are the main body of scientific and technological innovation.With the rapid development of information technology,the traditional working mode is facing more and more severe challenges.Based on the perspective of work-life balance,in order to better stimulate the creativity of scientific researchers and improve their work performance,the implementation of flexible work arrangements is necessary.In this context,this paper explores the impact of flexible work arrangements on the behavior of scientific researchers and its specific mechanism.Based on the review of relevant literature,this paper constructs a theoretical model of the impact of flexible work arrangements on the behavior of scientific researchers.The research shows that flexible work arrangements is conducive to the realization of work life balance,and its boundary conditions include:time management skills,career stage,gender,work nature and organizational atmosphere;Job stress,psychological empowerment and job satisfaction play a chain intermediary role in the relationship between work-life balance and scientific researchers’creativity and job performance.This paper enriches the theoretical research in related fields,and provides corresponding suggestions for organizations to implement flexible work system:improving job satisfaction,clarifying personal responsibilities and work life boundary,improving job flexibility,organizational support and so on.
