摘要
感情承诺指员工对组织的情感依赖与认同,具体表现为员工受感情(而非物质利益)驱使愿意为组织投入的程度。实证研究表明职业生涯阶段与员工感情承诺显著相关。下降阶段中的感情承诺高于确立阶段和维持阶段。探索阶段员工的感情承诺尽管与其他阶段有差异,但并不显著。学历因素对员工在不同职业生涯阶段感情承诺差异关系的影响不大,而性别因素对不同职业生涯阶段内员工感情承诺的差异关系影响效应较大。
Affective commitment refers to the affective dependence of employees on the organization, i.e. the degree of voluntary involvement in an organizational activity by employees affectively (rather than materially) motivated. Empirical study shows that a significant positive interrelation exits between employees'affective commitment and their different career stages, among which, the degree of affective commitment in the descending stages is higher both than that in the established stages and the maintaining stages. Affective commitment in the pretesting stages is different from that in other stages, yet the difference is not significant. While credentials account little for affective commitment in different career stages, the effect of gender factor can never be too small to be ignored.
