The Vocation Loyalty of Media Staff

摘要 现代传媒业竞争越来越激烈,在市场上克敌制胜的关键在于是否拥有一流的新闻从业人才。新闻从业人员对自己工作单位的忠诚度,取决于从业者个人因素、媒体组织因素以及外部环境的相互影响。研究发现,大陆新闻从业者中,职称和职务较高、年龄越大、从业年限越长以及收入水平越高者更愿意继续在本单位工作;与此相反,职称和职务低、年龄越轻、从业年限越短以及收入水平低的新闻从业者对组织的忠诚度也越低。不过总体看,媒体采编人员的职业忠诚度还是比较高的。 The modern media is facing stronger competition challenges. The key factor that determines who will become the best is whether the media possesses a top-ranking staff. The level of loyalty which the staff practices to the working unit is decided by the combined effects of personal and corporate characters and the environment. Researches on the media staff in the mainland find that senior staff members with advanced titles, higher positions, longer working history and higher income are more willing to go on working for that media. On the contrary, younger staff members with lower titles, lower positions, shorter working history and lower income tend to have lower loyalty to the working unit. In general, a large part of the media staff has comparatively high vocation loyalty. The research also indicates that the media staff is most satisfied with the relationship among colleagues, followed by leadership, flexibility, social effect, opportunity of innovation and accomplishment, while independence, studying opportunity, income, welfare and promotion opportunity follow behind. It is predicated that, in order to enhance the vocation loyalty of the media staff, the working units have to offer the staff more opportunities for studying and training, to implement the promotion system inside the organization, to build a reasonable income system, to construct a proper management style and a channel for efficient communication, to assure the employment security for the staff, to create a group consciousness in the organization, to link the staff and the working units more closely, to strengthen the enterprise spirit, and to establish a value standard of "the human is above all." All these are efficient ways to enhance the vocation loyalty of the staff. The working units will have to take precautions to prevent hiring incompetent staff. They can practice active inspection management. To cultivate and maintain vocation loyalty of the media staff is a systematical project. Efficient ways to solve the problems should focus on three tasks, including the employment, the use and the inspection management of the staff.
