高层领导行为与技术创新的关系——基于组织学习视角的实证研究 被引量:16

The Relationship Between Top leader's Leadership Behavior and Technology Innovation:Based on Perspective of Organization Learning

摘要 技术创新离不开高层领导者的推动和指导。然而,什么样的领导行为能够促进技术创新的组织层面的研究尚比较少。本文基于组织学习的视角探讨了高层领导行为对技术创新的影响机制,并运用我国的样本进行了检验。结果发现,企业如果想获得突破性技术创新需要高层领导者展现变革型领导行为以推动探索式组织学习来实现此目的,而渐进性技术创新的实现则依赖于交易型领导行为来影响利用式组织学习以实现,从而进一步说明不同的创新类型需要不同的领导行为的支持和匹配,要求高层领导者根据创新的不同来适时培养和调整自己的领导行为。 Technological innovation impossible with the facilitation and support from top leaders in organization, but the question on what kind of leadership behaviors can promote the technological innovation on organizational level is still not unclear, the paper explores the mechanism of leadership behavior on technological innovation based on the organizational perspective, and draw on the data from China to test the mechanism and process, we find that in order to obtain the radical innovation competitive advantage, top leaders Should exhibit transformational leadership behavior tO urge the explorative organizational learning, while incremental innovation is up to transactional leadership behavior's influence on exploitative organizational learning, hence, it indicates that different innovation type necessitate different leadership behavior's support and match, it requires top leaders to cultivate and adjust their leadership behavior according to different type of innovation.
