摘要
目的:了解北京市乡镇卫生院医务人员工资收入及其满意度,分析其影响因素,提出优化人才队伍的政策建议和措施。方法:2011年调查北京市5个区县25个卫生院,2012年调查密云8个卫生院,运用描述性统计方法比较医务人员月均工资收入、收入满意度,Logistic回归分析影响因素。结果:收入提高后,收入满意度有所提高,但仍趋于一般;影响因素是月均工资收入、自感工作量、患者信任度、卫生院管理体制满意度、主观认为政府投入程度、与同龄朋友相对收入比较等6个因素。结论:月均工资收入越高,自感工作量越轻,患者信任度越高,卫生院管理体制满意度越高,主观认为政府投入程度越好,和同龄朋友收入对比收入越高,越能降低医务人员的不满意度,和同龄朋友相对收入影响因素相比其他几个因素的影响要大。
Objective: To learn about the income and its satisfaction of health workers in Beijing township hospitals and analyze the influencing factors, so as to give some advice for policies and regulations about optimizing medical practitioner team. Methods: 25 hospitals in 2011 and 8 hospitals in 2012 were selected to compare incomes and satisfactions between the two years by descriptive statistics, and we analyzed the factors by logistic regression. Results: After income increased, the satisfaction was higher but still ordinary. The factors were income, perceived work-loads, patients' trust, satisfaction of management, government input, income compared with friends. Conclusion: It is more likely to reduce the unsatisfaction rate of the medical workers if their monthly income were higher, the perceived workloads were mitigated, the patients' trust were consolidated, the satisfaction of management were improved, the perceived government input were increased, and the income were higher. And the relative income is more important than other factors.
