摘要
本研究基于社会学习理论,结合中国传统文化中的"敬畏"思想框架,针对山东老家饮食连锁公司开展案例研究,阐述劳动密集型企业构建组织伦理系统的关键要素及其对降低员工离职率的影响机制。案例分析结果表明:(1)组织伦理系统主要包含伦理型领导和伦理问责两方面要素;(2)不同层面的伦理型领导和伦理问责具有差异特征且呈现自上而下的涓滴影响效应;(3)同一层面伦理型领导与伦理问责的交互效应影响员工离职意愿和行为。本研究具有重要的管理启示:劳动密集型企业需要构建"敬"、"畏"并重的组织伦理系统,满足不同层次员工在情感归属、职业发展、工作尊重等方面的需求,进而显著降低员工的离职率。
''tional culture, and in view of the chain company of Shandong Town Restaurant, we have made a case study, in whichwe have elaborated the key factors of the organizational ethical system(OES) constructed by the labor-intensive firmsand elaborated the mechanism of the impact of these factors on lowing the rate of employee's resigning. The results ofour case study indicate that(1) the OES includes mainly the factors of the leaders of the type of the ethics(LOTTOTE)and seeking responsibility in ethics(SRIE),(2) different levels of the LOTTOTE and SRIE have the characteristics ofdifference and show the effect of the impact of trickling down, and(3) the interaction effect between the LOTTOTE ofthe same level and the SRIE impacts on the willingness and behavior of employees in resigning. This study has impor-tant enlightenment in management: the labor-intensive firms need to construct an organizational ethical system with re-specting and fear at the same time, satisfying the needs of different levels of employees in their feelings, in their devel-opment of profession and in respecting them, and further, noticeably decreasing the rate of resigning of the employees.
