摘要
在文献回顾的基础上,通过问卷调查法检验了资质过剩、工作疏离感、心理弹性对员工积极主动的工作形塑行为的内在作用机理。研究结果表明:(1)资质过剩对员工的工作形塑行为有显著的负向预测作用,资质过剩对员工的工作疏离感有显著的正向预测作用;(2)工作疏离感在资质过剩对员工的工作形塑行为影响过程中具有完全中介作用;(3)心理弹性在资质过剩对员工工作疏离感的影响过程中具有调节作用,心理弹性较高的个体,资质过剩对其工作疏离感的影响更明显。
Based on the literature review, this study uses a questionnaire survey to examine the relationship among overqualification, work alienation and psychological resilience on employee's job crafting. The results show that perceived overqualification has a negative impact on job crafting and has a positive impact on work alienation. Besides, work alienation mediates the relationship between perceived overqualification and job crafting. In addition, the psychological resilience plays a moderating role between perceived overqualification and work alienation. That is to say, the higher the employee's psychological resilience, the stronger positive relationship between overqulification and work alienation.
