摘要
目的探讨研究生学历护士职业嵌入水平及其影响因素。方法采用一般情况调查表、护士职业嵌入量表、离职倾向量表,对186名研究生学历护士进行调查。结果研究生学历护士职业嵌入均分(3.15±0.62)分,离职倾向得分(5.58±1.96)分,职业嵌入各维度与离职倾向呈负相关(均P<0.01)。职称、读研期间导师制、是否参加过护理职业讲座、是否得到过学长的指导与帮助是影响研究生学历护士职业嵌入的主要因素,共解释28.3%的变异量。结论研究生学历护士职业嵌入状况处于中等偏上水平。护理教育者及管理者应从影响研究生学历护士职业嵌入的因素着手,采取针对性干预措施,提高其职业嵌入程度。
Objective To describe occupational embeddedness and its influencing factors in postgraduate nurses.Methods A total of186 postgraduate nurses were investigated by using a self-designed demographic questionnaire,the Occupational Embeddedness Scale for Nurses,and the Turnover Intention Scale.Results The sample scored 3.15±0.62 on occupational embeddedness and5.58±1.96 on turnover intention.The subscales of occupational embeddedness were negatively correlated with turnover intention(P〈0.01 for all).Multiple regression analysis showed that professional title,tutorial system,participation in seminars regarding nursing profession,and acceptance of help from seniors were predictors of occupational embeddedness,which could explain 28.3%of the variance.Conclusion The occupational embeddedness is somewhat above average in postgraduate nurses.Both nursing educators and managers should pay attention to the influencing factors and take targeted measures to improve occupational embeddedness of postgraduate nurses.
