摘要
目的：应用平衡记分卡探索一套能体现神经内科护理岗位的绩效考核办法。方法：2014年7月起应用平衡记分卡实施护理绩效管理,在财务、顾客、内部流程及个人成长4个方面建立关键指标,并赋予不同权重;对实施前（2014年1～6月）、实施后（2014年7～12月）护理效益效率奖、患者满意度、护理人员满意度、护理差错数、个人成长等方面进行比较。结果：实施平衡记分卡护理绩效管理后,3个病区月平均护理效益效率奖及临床带教满意度较实施前有明显上升,而护理差错数则明显下降;实施平衡计分卡护理绩效管理后,3个病区患者满意度、护理人员对绩效满意度均高于实施前,差异具有统计学意义（P〈0.05）;BSC护理绩效管理有效推动完善内部流程及打造学习型护理团队。结论：平衡记分卡作为一种先进的、科学的管理工具,能为我们提供相对全面的管理框架,增强了护理人员的责任意识,从而提升了护理管理效能,值得临床护理单元推广应用。
Objective： To apply the balanced score card explored a set of performance assessment methods to represent neurology nursing positions. Methods：Implemented nursing performance management by applying balanced score card since July in 2014. Built key indexes in four aspects of finance,customers,internal procedures and individual growth and gave different weights; compared nursing efficiency prizes,patients satisfaction,nurses satisfaction,nursing error quantity and individual growth before implementation（ from January to June in 2014） and after implementation（ from July to December in 2014）. Results： After implementing balanced score card nursing performance management,the average nursing efficiency prizes and clinic teaching satisfaction monthly in three wards were improved apparently when compared with before implementation. Nursing error quantity fell obviously; after implementing balanced score card nursing performance management,patients satisfaction and nurses performance satisfaction were higher than before implementation in three wards,the difference was of statistic significance（ P 〈0. 05）; BSC nursing performance management promoted to perfect internal procedures and create learning nursing team. Conclusion： As an advanced and scientific management tool,balanced score card could provide us with relatively comprehensive management frame,strengthen the responsibility of nurses to improve nursing management performance. It was worth to be popularized and applied by clinic nursing unit.
