摘要
目的 了解护士组织公平以及工作投入现状,分析护士组织公平与工作投入的相关性,为提高护理管理效率提供参考依据.方法 于2016年9月,采用随机抽样法对四川省10所三级综合医院371名护士进行问卷调查,问卷包括一般资料情况、组织公平感量表、工作投入量表.结果 护士的工作投入总均分为(3.64±0.99)分,各维度得分从高到低为专注(3.90±1.14)分、奉献(3.74±1.10)分、活力(3.29±1.12)分.护士组织公平感得分(3.55±0.51)分,各维度得分从高到低为人际公平(3.83±0.61)分、信息公平(3.73±0.62)分、程序公平(3.58±0.62)分、分配公平(3.06±0.82).护士组织公平感与工作投入呈正相关(r=0.601,P〈0.01),护士组织公平对工作投入有正向预测作用.结论 护理管理者应在临床工作中提高护士组织公平感,进而增加临床护士的工作投入水平,减少工作倦怠,增强医院的核心竞争力.
Objective To investigate the current situation and relationship between organization justice and work engagement,and to provide references for improving management efficiency on nursing managers.Methods 371 nurses from 10 tertiary general hospitals in Sichuan province were selected in the study in September 2016 by random sampling. Questionnaire survey was applied to investigate the participants′ general information,organization justice,and work engagement.Results The average score for nursing work engagement was (3.64±0.99),including concentration (3.90±1.14),dedication (3.74±1.10),and vitality (3.29±1.12). The average score for organization justice was (3.55±0.51),including interpersonal justice (3.83±0.61),informational justice (3.73±0.62),procedural justice (3.58±0.62),and distributive justice (3.06±0.82). There was a positive relationship between organizational justice and job involvement (r= 0.601,P〈 0.01). Organization justice was found to have a positive impact on nurses′ work engagement.Conclusions A sense of organization justice should be enhanced through nursing management and leadership. It helps to improve nurses′ work engagement and reduce job burnout and to promote the core competence of the hospital.
