摘要
本文通过对沈阳、大连16家企业的42名直属主管和218名下属的配对调查,基于角色理论的大框架,探讨了互联网时代背景下我国企业员工积极内隐追随对创新行为的影响及其作用机制与边界条件。研究结果表明,员工积极内隐追随对创新行为有着显著正向影响,建设性变革责任感调节了员工积极内隐追随对创新行为的正向影响,授权型领导在员工积极内隐追随与建设性变革责任感之间起到了正向调节作用。文章既丰富了以追随力为中心的研究视角,也有助于指导组织识别有效的追随者与员工实施自主创新。
This paper used the role theory to explain the relationship between Positive Follower Implicit Followership( PFIF) and Employee Innovative Behavior( EI) in the Internet Era.Questionnaire surveys of 320 employee-supervisor dyads in 16 large and medium-sized enterprises located in Shenyang and Dalian. A total of 300 questionnaires were collected and among which 218 were valid. According to hierarchical regression analysis results,the main conclusion of the study as follows:(1) PFIF positively related to EI;(2) the relationship between PFIF and EI had been mediated by felt responsibility for constructive change;(3) empowering leadership positively moderated the relationship between PFIF and EI. It not only enriched the perspective of the center of followership,but also could help us to guide the employee to implement the process of autonomic innovation.
