摘要
综合待遇对于乡村教师的职业选择、职业认同和职业发展具有关键性的影响。乡村教育的阶段特性和发展期待赋予了乡村教师的综合待遇应具有劳动定价、差序补偿和微观激励三重效用。调查显示,当前的综合待遇并未充分凸显这些效用:不完善的综合待遇结构与乡村教师的教育贡献难以匹配,模糊化的生活补助标准未能充分体现不同偏远艰苦地区教师的待遇差异,无显著差异的绩效工资导致校内微观激励不足。为此,应健全乡村教师综合待遇的劳动定价机制,建立差异化的补偿机制并改进微观激励机制。
Comprehensive treatment makes a crucial influence on the career choice,professional identity and career development of rural teachers.The stage characteristics and development expectation of rural education give rural teachers'comprehensive treatment the triple utility of labor pricing,differential compensation and micro-incentive.The survey shows that the current comprehensive treatment has not fully highlighted the utility:the imperfect comprehensive treatment structure doesn't match rural teachers'educational contribution,the fuzzified living allowance standards can't fully reflect the different treatments of teachers in different remote and difficult regions,and the undifferentiated performance wage leads to insufficient micro-encouragement within the same school.Therefore,it is necessary to improve the mechanism of labor pricing,establish differential compensation mechanism and improve the micro-incentive mechanism of the comprehensive treatment of rural teachers.
