摘要
职业延迟满足(vocational delay of gratification)可以帮助企业员工放弃眼前利益,着眼长远职业规划和目标.本研究通过横向和纵向研究探讨了建言行为对职业延迟满足的影响,并分析了2者之间的边界条件.研究对180名企业员工进行了横断分析,并对这些员工进行了为期3个月的纵向研究,横断研究和纵向研究均得到了一致的结果:(1)建言行为并不能直接预测员工的职业延迟满足;(2)社会支持调节了建言行为与职业延迟满足的关系,低社会支持下的员工比高社会支持的员工,其职业延迟满足更加显著地受到建言行为的影响.研究为组织提高员工在组织中的职业延迟满足行为提供了有效的科学依据.
Vocational delay of gratification(VDOG)can help employees to give up immediate interests for longterm benefit.The present study is the first to explore the effect of voice behavior on VDOG,and to discuss the boundary conditions.We conducted a questionnaire survey of 180 participants in a cross-sectional study,and used a three-wave data to test our results in the second longitudinal study.The results congruously showed that:①voice behavior can not directly predict VDOG;(2)social support is the moderator between the Voice-VODG relationship.Specifically,voice behavior has a more positive effect on VDOG under the low social support condition than the high social support.The research provids a scientific method for improving employees,VDOG behavior.
