摘要
如何培养员工的创造力已成为企业普遍面临的一个重要问题。采用问卷调查法收集368份员工数据,构建一个有中介的调节作用模型,探讨了领导授权行为对员工创造力的具体作用机制。研究发现,领导授权不但能直接正向影响员工创造力,还能通过提升员工的促进性和抑制性建言行为来间接影响员工创造力;权力距离负向调节领导授权对员工创造力的影响,调节效应部分通过员工促进性建言传递,而员工抑制性建言对权力距离的调节效应不产生中介作用。最后,讨论了研究的理论与实践价值。
How to cultivate employee creativity has become an important issue to enterprises.The data was collected from 368 employees through a survey and a mediated moderation model was built to discuss the relationship between leader empowering behaviour and employee creativity.The results show that leader empowering behaviour not only positively affects employee creativity,but also affects it indirectly by promoting employee promotive and prohibitive voice behavior.What’s more,power distance moderates the relationship between leader empowering behaviour and employee creativity,and part of the moderating effect is transmitted via promotive voice behavior,while prohibitive voice behavior is not.The theoretical contributions and empirical implications of this study were discussed finally.
