Passing the Flame:Research on the Tickle-down Effect of Job Crafting in Mentoring Relationship

摘要 如何促进、增强工作重塑在师徒关系中的涓滴效应成为关键研究问题。文章基于325对师徒样本的实证分析发现:师傅工作重塑正向预测徒弟工作重塑;授权氛围正向调节两者之间的关系;师傅工作重塑对徒弟工作重塑的正向预测关系受到师傅知识分享的中介作用,同时师傅的经验开放性人格正向调节师傅工作重塑和徒弟工作重塑的关系,并且该调节作用以师傅知识分享为中介;师傅工作重塑对徒弟工作重塑的正向预测关系受到徒弟反馈寻求的中介作用,同时徒弟社交灵敏性正向调节师傅工作重塑和徒弟工作重塑的关系,并且该调节作用以徒弟反馈寻求为中介。以上研究结论揭示了师徒关系中工作重塑涓滴效应的表现、机制及外部条件,帮助组织掌握师徒关系的作用机理,并据此选择合适的师徒匹配机制,增强工作重塑的涓滴效应,有保障地实现组织的持续改进、生命力的不断增强。 Promoting the trickle-down effect of job crafting in mentoring relationship becomes a key research issue.Based on an empirical analysis of 325 dyads of Mentor-Protégé samples,this study finds that:1)mentor’s job crafting positively predicts protégé’s job crafting,and empowerment climate positively moderates the relationship between them;2)the positive relationship between mentor’s job crafting and protégé’s job crafting is mediated by mentor’s knowledge sharing,and openness to experience of mentor positively moderates the relationship between them,and the moderating effect is mediated by mentor’s knowledge sharing;3)the positive relationship between mentor’s job crafting and protégé’s job crafting is mediated by protégé’s feedback seeking,and the social sensitivity of protégé positively moderates the relationship between them,and the moderating effect is mediated by protégé’s feedback seeking.The conclusions of this study reveal that the internal mechanism and external conditions in the trickle-down effect of job crafting in mentoring relationship,help organizations master the mechanism of mentoring,and accordingly choose the appropriate Mentor-Protégé matching mechanism,improve the level of job crafting,enhance the trickle-down effect of job crafting,and ensure the continuous improvement of the organization.
