摘要
在动态复杂的环境下,团队反思对员工创造力的跨层次作用有待明确。整合社会嵌入模型和心理所有权理论,对团队反思、工作旺盛感、工作心理所有权影响员工创造力的作用机制进行研究。利用61个团队领导、360名员工的配对样本数据,采用多层线性模型及相关分析方法对模型进行检验。结果表明:团队反思对工作旺盛感、员工创造力均具有显著的跨层次正向影响;工作旺盛感在团队反思与员工创造力之间发挥跨层次中介作用;工作心理所有权对工作旺盛感与员工创造力的关系具有正向调节作用。
In a dynamic and complex environment,it needs to be clarified whether team reflexivity has a cross-level influence on employee creativity.Integrating socially embedded model of thriving at work and psychological ownership theory,this paper investigates the influence of team reflexivity,thriving at work and psychological ownership for job on employee creativity.We test the hypotheses through collecting the paired data from 61 team supervisors and 360 subordinates and using hierarchical linear model and related analytical methods.The results show that team reflexivity has significant positive influence on thriving at work and employee creativity;thriving at work plays a cross-level mediating role in the relationship between team reflexivity and employee creativity;psychological ownership for job positively moderates the impact of thriving at work on employee creativity.
