摘要
员工知识共享是促进组织学习型氛围形成进而有益于组织发展的组织公民行为,强调从精神层面对员工施以柔性管理的新型领导理论—精神型领导,更能激发员工的积极行为。基于内在激励理论与社会认同理论,探讨精神型领导对员工知识共享的影响以及组织认同与情感承诺在二者间的中介作用机制。研究结果显示:(1)精神型领导对员工知识共享存在显著正向影响;(2)精神型领导会通过情感承诺影响员工知识共享行为;(3)情感承诺存在时,组织认同的单独中介效应不存在,而精神型领导会通过组织认同影响员工情感承诺进而影响员工知识共享行为。
Employees’knowledge sharing is an organizational citizenship behavior that promotes the formation of a learning atmosphere in an organization and is beneficial to the development of the organization.Spiritual leadership,a new leadership theory which puts emphasis on the flexible management on the spiritual level,tends to motivate the employees’positive behaviors.Based on intrinsic motivation theory and social identity theory,this paper discusses the influence of spiritual leadership on employees’knowledge sharing and the mediating mechanism of organizational identification and emotional commitment in spiritual leadership and employees’knowledge sharing.The results show that:(1)spiritual leadership has a significant positive impact on employees’knowledge sharing;(2)spiritual leadership affects employees’knowledge sharing behavior through emotional commitment;(3)in the presence of emotional commitment,the independent mediating effect of organizational identification does not exist,while spiritual leadership influences employees’emotional commitment through organizational identification,thus affecting employees’knowledge sharing behavior.
