摘要
为探讨新生代员工感情承诺对组织学习能力和工作绩效的影响,采取问卷调查法获取数据,考察了组织文化(官僚型文化、支持型文化、创新型文化)在新生代员工感情承诺与组织学习能力和工作绩效之间的中介作用机制。结果显示:官僚型文化、支持型文化、创新型文化在新生代员工感情承诺与组织学习能力之间起完全中介作用;官僚型文化、支持型文化在新生代员工感情承诺与工作绩效之间起部分中介作用,创新型文化不起中介作用。研究结论阐明了组织文化在新生代员工感情承诺与组织学习能力之间所起的重要作用,但创新型文化并不能促进新生代员工的工作绩效。
In order to explore the impact of emotional commitment of the new generation employees on organizational learning ability and job performance, authors take effective questionnaires by questionnaire survey, and the mediating mechanism of organizational culture(bureaucratic culture,supportive culture and innovative culture) between emotional commitment of new generation employees and organizational learning ability and work performance was investigated. The results show that bureaucratic culture, supportive culture and innovative culture play a completely mediating role between the emotional commitment and organizational learning ability of the new generation of employees. Bureaucratic culture and supportive culture play a part role in mediating between the emotional commitment and work performance of the new generation of employees,while innovative culture does not. The conclusion illustrates that organizational culture plays an important role in the relationship between emotional commitment and organizational learning ability of the new generation of employees, but the innovative culture cannot promote the work performance of the new generation of employees.
