服务型领导对员工创新行为的跨层影响:组织内自我导航和团队反思的作用 被引量:9

The Multilevel Influence of Servant Leadership on Employee Innovative Behavior: The Role of Intraorganizational Employee Navigation and Team Reflexivity

摘要 在以人为本、激活个体的组织情境下,服务型领导对员工创新行为的跨层作用机制有待进一步明确。基于社会交换理论,构建了一个包括服务型领导、组织内自我导航、团队反思和员工创新行为的跨层次作用模型。运用301名企业员工和61名直接领导的嵌套数据进行实证分析,结果表明:服务型领导对组织内自我导航具有显著的跨层次正向影响;组织内自我导航对员工创新行为具有显著的正向影响;组织内自我导航在服务型领导与员工创新行为之间发挥跨层次中介作用;团队反思对服务型领导与组织内自我导航的关系具有正向调节作用,并进一步调节服务型领导通过组织内自我导航影响员工创新行为的间接效应。 In the organizational context of people oriented and activating individuals, the multilevel influence of servant leadership on employee behavior needs to be further explored. Based on the theory of social exchange theory, this study constructed and validated a multilevel mediated moderation model of servant leadership, intraorganizational employee navigation, team reflexivity and employee innovative behavior. Results from 301 members of 61 teams showed that: servant leadership has a significant positive effect on intraorganizational employee navigation;intraorganizational employee navigation has a significant positive effect on employee innovative behavior;intraorganizational employee navigation plays a cross-level mediating role in the relationship between servant leadership and employee innovative behavior;team reflexivity positively moderates the relationship between servant leadership and intraorganizational employee navigation and further moderates the mediating mechanism of "servant leadership-intraorganizational employee navigation-employee innovative behavior".
