摘要
目的了解骨科护士职业生涯成功感现状,分析主要影响因素。方法2019年2~4月对医院骨科32名护士进行调查研究。单因素分析护士基本情况、工作环境(职业发展、领导与管理、医护关系、认可氛围、专业自主、充足的人力)、心理状态(自我效能、乐观、希望、坚韧)、工作投入(活力、奉献、专注)对护士职业生涯成功感评分的影响。回归分析各因素对护士职业生涯成功感评分的综合影响。对19个影响因素进行因子分析,提取共因子,探讨各因素内部联系。结果骨科护士职业生涯成就感评分有职业满意度(14.99±3.50)分、组织内竞争力(8.37±1.50)分、组织外竞争力(9.77±1.45)分。不同年龄、家庭月收入、户籍、学历、职称、婚姻状况的护士,其职业生涯成就感评分差异均有统计学意义(P<0.05)。不同工作环境(职业发展、领导与管理、医护关系、认可氛围、专业自主、充足的人力)、心理资本(自我效能、乐观、希望、坚韧)、工作投入(活力、奉献、专注)的护士,其职业生涯成就感评分差异均有统计学意义(P<0.05)。以护士职业生涯成功感为因变量,以各影响因素为自变量,拟合的回归方程有统计学意义(F=356.122,P<0.05)。对影响护士职业生涯成功感评分的19个因素进行因子分析,可以提取3个因子,分别是个体因素(贡献率21.247%)、客观环境(贡献率45.623%)、心理状态(贡献率23.159%),累积贡献率90.029%。结论骨科护士职业生涯成功感相对较低,个体基本情况、工作环境、心理资本、工作投入对其评分均有不同程度影响,其中客观环境为主要影响因素。
Objective To investigate the current situation of occupation career success sence of nurses in department of orthopedics,and to analyze main influencing factors.Methods A total of 32 nurses in department of orthopedics were enrolled.The single factor analysis was performed to analyze the effects of different influencing factors on the success score of nurses’career,which included the basic information of nurses,working environment including career development,leadership and management,medical relationship,recognition atmosphere,professional autonomy,and sufficient manpower,and psychological state including self-efficacy,optimism,hope and tenacity,and job involvement including vitality,dedication and concentration.The regression analysis was used to explore the comprehensive influence of each factor on the success score of nurses’career.Moreover the factor analysis was conducted for the 19 influencing factors,and the common factors were extracted to explore the internal relation of each factor.Results The career achievement scores of orthopedics nurses,including job satisfaction degree,competitive strength in the organization,competitive strength outside the organization were(14.99±3.50)points,(8.37±1.50)points,(9.77±1.45)points,respectively.There were significant differences in career achievement scores in the career achievement scores in the nurses with different ages,monthly family income,household registration,educational background,professional title and marital status(P<0.05).There were significant differences in career achievement scores in the nurses with different work environment,career development,leadership and management,medical relations,the atmosphere,professional autonomy,sufficient manpower,psychological capital(self-efficacy,optimism,hope,resilience),job involvement including vitality,dedication and focus(P<0.05).Taking the sense of success in nurses’career as the dependent variable and each influencing factor as the independent variable,the fitting regression equation was statistically significant(P<0.05).Three factors could be extracted,which were individual factor(21.247%),objective environment(45.623%),psychological state(23.159%),with cumulative contribution rate being 90.029%.Conclusion The occupation career success sence of orthopaedic nurses is relatively lower,and individual basic condition,working environment,psychological capital and work investment haveeffects on the scores at different degree,in which,the objective environment is the main influencing factor.
