摘要
目的:探讨军队文职人员挑战性压力与工作旺盛感的关系及情感体验的中介效应和职业韧性的调节效应。方法:采用挑战性压力量表、情感指数量表、工作旺盛感量表和职业韧性量表对450名军队文职人员进行调查,回收有效问卷426份。结果:军队文职人员挑战性压力与工作旺盛感显著负相关(r=-0.31,P<0.01)、与情感体验显著正相关(r=0.27,P<0.01),情感体验与工作旺盛感显著负相关(r=-0.41,P<0.01),职业韧性与情感指数显著负相关(r=-0.27,P<0.01)、与工作旺盛感显著正相关(r=0.61,P<0.01);层次回归分析的结果表明,控制人口学变量的影响后,挑战性压力对工作旺盛感具有显著的负向影响(β=-0.30,P<0.001),情感体验在该过程中起部分中介作用(β1=-0.26,P<0.001;β2=-0.36,P<0.001),职业韧性对情感体验的中介作用起调节作用。具体来说,高职业韧性下,情感体验的中介作用较弱,中介效应值为-0.03,95%置信区间为[-0.06,0.01],低职业韧性情况下,情感体验的中介效应较强,大小为-0.07,95%置信区间为[-0.11,-0.03]。结论:提高军队文职人员的工作旺盛感可以从降低其面临的挑战性压力、提高积极情感体验等方面入手,尤其要加强对低职业韧性群体的教育和引导。
Objective:To explore the relationship between the challenging stressor and thriving at work and the mediating effect of emotional experience,the moderating effect of career resilience in this process of military civilian.Methods:A total of 450 military civilian were selected and required to complete challenge stressor scale,index of general affect scale,thriving at work scale and career resilience scale,finally,426 valid questionnaires were collected.Results:There was a significant negative correlation between challenge stressor and thriving at work(r=-0.31,P<0.01),and positive correlation between Emotional experience(r=0.27,P<0.01),and there was a significant negative correlation between emotional experience and thriving at work(r=-0.41,P<0.01).Finally,there was a significant negative correlation between career resilience and emotional experience(r=-0.27,P<0.01),and thriving at work(r=0.61,P<0.01).Hierarchical regression analysis shows that challenging stressor had a significant negative effect on thriving at work of military civilian(β=-0.30,P<0.001),the emotional experience played a part mediating role in this process(β1=-0.26,P<0.001;β2=-0.36,P<0.001),and the career resilience mediates the mediating effect through emotional experience.Specifically,the mediating effect of emotional experience was weak in the case of high career resilience,the value of mediation is-0.03,95%CI is[-0.06,0.01],and strong in the case of low career resilience,the value of mediation is-0.07,95%CI is[-0.11,-0.03].Conclusion:Reducing the challenge stressor and improving the positive experience both were effective methods to improve the level of thriving at work of military civilian,and we should especially focus the group with low career resilience.
