摘要
文章以北京地区高校图书馆为例,运用SPSS、AMOS对付出-回报失衡问卷(ERI-Q)、工作倦怠量表(MBI)进行验证,确认测量数据可信。单因子方差分析显示不同组织馆员付出-回报失衡与职业倦怠差异显著且走势相同。提出付出-回报失衡对职业倦怠具有因果关系假设模型,运用SEM进行分析验证,结果显示:ERI-Q的外在付出因子与过度投入因子直接作用于MBI情绪衰竭因子;ERI-Q的回报因子以MBI玩世不恭因子为中介作用于MBI情绪衰竭因子;付出-回报失衡通过直接和间接作用可以解释图书馆MBI情绪衰竭因子73%的变异量、通过直接作用可以解释MBI玩世不恭因子31%的变异量;MBI玩世不恭因子是情绪衰竭因子的因变量。参测馆员中36.4%的人自我评价比较符合或符合付出-回报失衡,57.4%的人不置可否,51.9%的人存在不同程度的职业倦怠。由岗位晋级与考核引发的馆员付出与回报失衡是产生图书馆职业倦怠的组织因素。
Taking university libraries in Beijing as an example,this paper uses SPSS and AMOS to verify ERI-Q and MBI,and confirms that the measurement data is credible.The analysis of variance,ANOVA,shows that the occupational burnout and the effort-reward imbalance of librarians differ significantly by organizations,but their trends are similar.The paper develops a hypothesis that effort-reward imbalance has causal effect on work burnout.SEM is used to analyze and verify the hypothesis.The result shows the extrinsic effort factor and over-commitment factor directly affect the MBI emotional exhaustion factor;the reward factor of ERI-Q affects the MBI emotional exhaustion factor via MBI cynicism factor;the effort-reward imbalance can account for 73%of the variation of library MBI emotional exhaustion through both direct and indirect influence;effort-reward imbalance can also account for 31%of the variation of the MBI cynicism factor;the MBI cynicism factor is the dependent variable of the emotional exhaustion factor.Among the librarians participating the survey,the self assessment of 36.4%of the participating librarians conformed or almost conformed to effort-reward imbalance;57.4%didn't give a definite answer;51.9%showed various levels of occupational burnout.The imbalance of librarians'pay and return caused by post promotion and assessment is the organizational factor of library burnout.
