摘要
基于双元领导理论和自我概念理论,文章以268名企事业单位在职员工为样本,采用层次回归和Bootstrap等方法,分析和探讨了具有本土特色的恩威并施型领导对员工工作退缩行为的影响机制和边界条件。研究结果表明:恩威并施型领导对员工工作退缩行为有显著负向影响,员工的组织自尊在其中起到部分中介作用;关怀型伦理氛围调节了组织自尊与工作退缩行为的负向关系,关怀型伦理氛围水平越高,组织自尊对工作退缩行为的抑制作用越强。
Based on the theory of ambidextrous leadership and self-concept,this study used 268 in-service employees inenterprises and institutions as a sample,and used hierarchical regression and bootstrap methods to analyze and explorethe influence mechanism and boundary conditions of authoritarian-benevolent leadership with local characteristics on employee’s work withdrawal behavior. The results of the study show that authoritarian-benevolent leadership has a significant negative influence on employee’s work withdrawal behavior,and employee’s organization-based self-esteem plays apart of the mediating role;caring ethical climate moderates the negative relationship between organization-based self-es-teem and work withdrawal behavior,the higher the level of caring ethical climate,the stronger the inhibitory effect of orga-nization-based self-esteem on work withdrawal behavior.
