摘要
基于压力认知交互理论和工作需求—资源模型,探究了挑战性评价在挑战性压力影响员工创造力过程中的中介作用以及服务型领导在此过程中的调节作用。结果表明:挑战性压力能够积极影响员工的创造力;挑战性评价在挑战性压力与员工创造力之间起着部分中介作用;作为组织层面的重要资源,服务型领导强化了挑战性压力与挑战性评价之间的关系,服务型领导水平越高,挑战性压力越能显著预测挑战性评价;服务型领导还在一定程度上强化了挑战性评价在挑战性压力与员工创造力之间的中介效应。
Based on the cognitive interaction theory of stress and the work demand-resource model,this paper explores the mediating role of challenge appraisal in the process of challenging stress affecting employee creativity and the moderating effect of service leadership in this process.Results show that challenge stressors positively affect employees'creativity,challenge appraisal plays a partial mediation role between challenge stressors and employees'creativity,servant leadership moderates the relationship between challenge stressors and challenge appraisal,servant leadership also strengthens the mediating effect of challenge appraisal in the relationship between challenge stressors and employees'creativity.
