摘要
运用社会角色理论与组织生命周期理论,以Q青年社会组织为例,探讨青年社会组织不同成长阶段共青团的角色表现及角色失调现象。研究发现,在青年社会组织不同成长阶段,共青团分别扮演仪式参与者、前台指挥者、中台协调者以及后台成就者的角色,并发挥重要作用。但在青年社会组织孕育期的角色缺位、初创期的角色紧张、成长期的角色冲突以及成熟期的角色挤出仍是共青团面临的突出问题。为破除上述问题,青年社会组织在孕育期要调整团社间角色期望,初创期要明确共青团的角色边界,成长期要找准共青团角色冲突本质,成熟期要完善“角色剧本”等。
Based on the social role theory and organization life cycle theory,this paper takes Q youth social organization as an example to explore the role performance and role imbalance of the Communist Youth League in different growth stages.It is found that in different growth stages of youth social organizations,the Communist Youth League plays an important role as ceremony participant,front stage commander,middle stage coordinator and backstage achiever.However,in the gestation period of youth social organizations,the role vacancy,the role tension in the initial stage,the role conflict in the growth stage and the role extrusion in the mature stage are still the outstanding problems faced by the Communist Youth League.Therefore,in order to get rid of the above problems,the youth social organizations should adjust the role expectations of the Youth League in the incubation period,clarify the role boundary of the Communist Youth League in the initial stage,find out the essence of the role conflict of the Communist Youth League in the growing stage,and improve the"role script"in the mature stage.
