企业家精神对员工越轨创新行为影响机制研究:基于社会影响理论 被引量:7

Research on the Influence Mechanism of Entrepreneurship on Deviant Innovation Behavior:Based on the Social Influence Theory Perspective

摘要 越轨创新是适应知识信息迅速更迭的全新创新模式,然而现有研究对企业家精神和员工越轨创新行为之间的关系及内在影响机制关注较为匮乏。基于社会影响理论,构建有调节的中介效应模型,探究在企业家精神影响员工越轨创新行为的作用路径中情感承诺的中介作用和组织包容性氛围的调节作用。研究发现:企业家精神显著正向影响员工越轨创新行为;情感承诺起部分中介作用;包容性氛围正向调节情感承诺对越轨创新行为的作用,且正向调节情感承诺的中介作用。应当提升领导者的企业家精神,关注员工对企业家精神的感知;加强员工情感承诺培养;注重营造组织的包容性氛围,从而充分发挥企业家精神作用、正确引导员工越轨创新行为。 Deviant innovation is a new innovation model to adapt to the rapid change of knowledge and information.However,the existing research pays less attention to the relationship and internal influence mechanism between entrepreneurship and employee deviant.Based on the social influence theory,this paper constructs a regulated intermediary effect model to explore the intermediary role of affective commitment and the regulatory role of organizational inclusiveness atmosphere in the role path of entrepreneurship affecting employees’deviant innovation behavior.The results show that entrepreneurship has a significant positive impact on employees’deviant innovation behavior;Affective commitment plays a part of mediating role;Inclusive atmosphere positively regulates the role of affective commitment on deviant innovation behavior,and positively regulates the mediating role of affective commitment.Therefore,we should improve the entrepreneurial spirit of leaders and pay attention to employees’perception of entrepreneurial spirit;Strengthen the cultivation of employees’affective commitment;Pay attention to creating an inclusive atmosphere of the organization,so as to give full play to the role of entrepreneurship and guide employees’deviant innovation behavior.
