个人-组织匹配对交流轮岗教师组织公民行为的影响——工作满意度的中介作用 被引量:1

The Influence of Person-Organization Fit on Exchange-Rotation Teachers’ Organization Citizen Behaviors: The Mediating Role of Job Satisfaction

摘要 教师交流轮岗是实现义务教育均衡发展的有效措施。然而,当前教师交流轮岗的政策效用尚未达到预期。从个人-组织匹配、交流轮岗教师工作满意度、组织公民行为进行实证调研,运用结构方程模式分析发现:三者之间两两显著正相关,个人-组织匹配以工作满意度为中介增强教师组织公民行为。因此,教育管理者应做好教师交流轮岗工作的系统规划,建立“交流轮岗前—交流轮岗中—交流轮岗后”的管理模型:以系统论为教师交流轮岗工作的指导思想;在教师交流轮岗前做好系统准备,围绕认识、需求和能力提升匹配度;在教师交流轮岗中做好保障,提升其工作满意度;在教师交流轮岗后做好评价,形成有效新循环。 Teacher exchange and rotation is an effective measure to achieve the balanced development of compulsory education. However, the effectiveness of the current policy for teacher exchange and rotation has not yet met the expectations. Based on the empirical research carried out on person-organization fit, job satisfaction of exchange-rotation teachers and organization citizen behavior, the structural equation model analysis has been made to find that there is a significant positive correlation among the three, and person-organization fit takes job satisfaction as the intermediary to enhance teachers’ organization citizen behaviors. Therefore, educational administrators should make a systematic plan for teacher exchange and rotation, and establish a management model of “before exchange and rotation-during exchange and rotation-after exchange and rotation”: taking system theory as the guiding ideology of teacher exchange and rotation, making systematic preparations before teacher exchange and rotation to improve the matching degree around the cognition, needs and abilities, making guarantees during teacher exchange and rotation to improve their job satisfaction, making evaluations after teacher exchange and rotation to form an effective new cycle.
