基于结构方程模型的四川省少数民族地区基层医务人员组织忠诚度影响因素研究

Analysis of the Influencing Factors to Organizational Loyalty of the Grassroots Personnel in Sichuan Minority Areas Based on Structural Equation Model

摘要 目的:构建结构方程模型探讨工作预期、现实感知、创新度、整体满意度对四川省少数民族地区基层医务人员组织忠诚度的影响大小及路径,为提高四川省少数民族地区基层医务人员的组织忠诚度提供参考依据。方法:通过自行编制的问卷,采用分层抽样的方法对四川省三州十个县32家乡镇卫生院的227位医务人员进行问卷调查,运用结构方程模型对四川省少数民族地区基层医务人员组织忠诚度影响因素进行分析。结果:工作预期、现实感知、整体满意度对四川省少数民族地区基层医务人员组织忠诚度产生间接正向影响,同时也直接影响基层医务人员组织忠诚度,总效应值分别为0.471、0.821和0.349;创新度直接影响四川省少数民族地区基层医务人员组织忠诚度,效应值为0.220。结论:四川省少数民族地区基层医疗卫生机构应注重拓宽基层医务人员职业发展空间,加强职业归属感;进一步改善工作量、薪酬和技术支持等问题,提高机构整体满意度;构建新的创新体系,培养基层医务人员的创新观念。 Objective To construct the structural equation model for exploring the impact path of job expectation,reality perception,innovation and overall satisfaction on the organizational loyalty of primary medical personnel in minority areas of Sichuan Province,and provide reference basis for improving their organizational loyalty.Methods 227 primary medical personnel were chosen from 32 township health centers from ten counties in Sichuan with stratified sampling method and surveyed by self-made questionnaires.And structural equation modeling was applied to analyze the factors influencing the organizational loyalty of primary medical personnel in minority areas of Sichuan Province.Results Job expectation,reality perception and overall satisfaction had an indirectly positive impact on the organizational loyalty of primary medical personnel in minority areas of Sichuan Province,and also directly affected their organizational loyalty,with total effect value of 0.471,0.821 and 0.349,respectively.The degree of innovation directly affects the organizational loyalty of primary medical personnel in minority areas of Sichuan Province,with an effect value of 0.220.Conclusion It is suggested for the primary medical and health institutions in minority areas of Sichuan Province to pay attention to broadening the professional development space of primary medical personnel,strengthening the sense of professional belonging,further improving the workload,salary and technical support,and increasing the organization’s overall satisfaction,constructing a new innovation system and cultivating the innovative concept of primary medical personnel.
