摘要
日益兴起的算法管理是组织在数字经济浪潮中实现管理升级和高质量发展的必然选择,颠覆了组织往日的生存状态和对传统管理模式的认知,这种结合算法的管理新模式能否赋予员工更多的创造力,在创新决定发展的今天已成为学术界和产业界关心的热门话题。研究在系统梳理算法管理相关研究的基础上,首先,明确了算法管理的概念内涵;其次,从工作设计视角出发,基于工作要求-资源模型提出了算法管理影响员工创造力的双路径模型,指出算法管理会引发两条迥然相异的路径,即基于工作要求使员工动机受控进而抑制创造力的“奴役路径”,以及基于工作资源激发员工内在动机进而促进创造力的“赋能路径”;最后,从研究方法、研究内容与研究情境三个层面提出了对算法管理领域未来研究发展方向的建议。
The rising algorithmic management is an inevitable choice for organizations to achieve management upgrading and high-quality development in the tide of digital economy,which overturns the existing status of organizations and their cognition of traditional management mode.Whether this new management mode combined with algorithmic can give employees more creativity has become a hot topic of concern in academia and industry today when innovation decides development.Therefore,this article proposes a dual-path model of the impact of algorithmic management on employee creativity,and systematically expounds the mechanism and results of algorithmic management on employee creativity.First of all,this article systematically sorts out the related researches on algorithmic management,clarifies the concept connotation of algorithmic management,and proposes a framework for analyzing the concept connotation of algorithmic management.It is considered that algorithmic management conforms to the development background of The Times and is a relatively novel organizational management mechanism that uses algorithmic technology to replace human managers to monitor,manage and control employees.Relying on machine intelligence instead of human intelligence,it realizes the management datamation with algorithmic as the main body,which provides a new choice for the organization to update the management idea,change the management method,adjust the management mode and improve the management level combined with digital technology.Secondly,from the perspective of job design,this article proposes a dual-path model of the influence of algorithmic management on employee creativity based on the job demands-resource model,and points out that there exists a dual path of"enslavement and empowerment"between algorithmic management and employee creativity.On the one hand,algorithmic management can"enslave"employees through a coercive mechanism,leading to higher workload and reducing the sense of self-determination of employees,so that employees are in a controlled state of motivation,thus inhibiting the improvement of creativity level.On the other hand,algorithmic management can also"empower"employees through automatic management mechanism,so that employees can improve creative process input and creative motivation under the influence of tangible and intangible resources to enhance creativity.Finally,this article puts forward suggestions for future research development in the field of algorithm management from three aspects of research methods,research content and research context,in order to provide inspiration for further research in the future.At the level of research methods,we should make full use of the advantages provided by big data technology for research methods,and adopt big data related methods to evaluate,measure and analyze the impact results of algorithm management from multiple perspectives.At the level of research content,we should develop new theory Angle of view to further enrich relationship between algorithmic management and employee creativity theory explanation mechanism,clarify the potential boundary condition in the process,at the same time staff how to give full play to its deep insight into the active function of consciousness from the algorithmic for dynamic management consultation,interaction and coordination,maintain employee rights and improve the algorithmic management effective Suggestions.At the level of research situation,we should combine with China’s unique institutional,economic,cultural and other situation factors,explore and construct algorithmic management theory with Chinese characteristics,guide and promote the practice of algorithmic management in China.By sorting out and analyzing the literature related to algorithmic management,this article systematically reviews the research progress of the existing literature,and analyzes why and how algorithmic management practice affects employee creativity.From a theoretical point of view,this research not only clarifies the conceptual connotation of algorithmic management,but also lays a theoretical foundation for the follow-up research of algorithmic management,and also provides new ideas and perspectives for exploring the"double-edged sword"effect of algorithmic management.From a practical point of view,this research promotes the innovative practice of algorithmic management,and also provides practical inspiration for the rational collaboration of algorithmic intelligence and employee intelligence in enterprises.It is of rich theoretical significance and practical value to sort out the existing research results of algorithmic management and answer the hot question of"how algorithmic management affects employee creativity",which not only helps scholars to form a systematic understanding of algorithmic management,but also provides reference and inspiration for subsequent research and practice.
