团队间竞争对亲团队非伦理行为的影响:一个跨层模型的检验 被引量:4

The influence of intergroup competition on pro-group unethical behavior: Testing a multilevel model

摘要 团队间竞争是激发群体活力、提高团队产出的重要策略,但其潜在的伦理风险一直缺乏必要的关注。本文基于伦理决策的成本-收益分析框架,通过68个团队的266份数据对团队间竞争影响个体/群体亲团队非伦理行为的作用机制进行了实证检验。HLM跨层分析结果表明:团队间竞争既可以激发个体亲团队非伦理行为,也可以推动团队成员集体实施亲团队非伦理行为,进而涌现出群体亲团队非伦理行为,促进焦点在其中具有中介作用。一方面,团队间竞争通过个体促进焦点正向影响个体亲团队非伦理行为;另一方面,团队间竞争通过团队促进焦点既可以积极影响个体亲团队非伦理行为,也可以导致群体亲团队非伦理行为。最后,本文讨论了本研究的理论贡献和实践价值,并指出不足和未来研究方向。 Along with the popularity of team work in workplace, intergroup competition has become an important tactic to stimulate group vitality and improve team outputs, such as enhancing individuals′ intrinsic motivation, team collaboration, team performance and creativity. However, we still know little about the ethical risk of intergroup competition. In order to fill the gap, we just want to test the relationship between intergroup competition and pro-group unethical behavior.Pro-group unethical behavior is an unethical behavior to benefit group. Based on the cost-benefit analysis framework of ethical decision-making, we constructed a theoretical model of intergroup competition on pro-group unethical behavior from a multilevel perspective. In order to help understanding the relationship between intergroup competition and pro-group unethical behavior, we introduced promotion focus as the mediator(individual′s promotion focus and team promotion focus). First, intergroup competition may cause individuals to commit unethical behavior which can benefit their group because they want to win. Not only that, individual′s pro-group unethical behavior may spread in the team and develop into the group pro-group unethical behaviors. That means intergroup competition will also cause group pro-group unethical behaviors. Second, intergroup competition will motivate individual′s promotion focus, a state of eager motivation to pursue success, and then cause him or her to commit pro-group unethical behavior. Besides, individual′s promotion focus will become the group motivation state from interpersonal interaction and develop into the group pro-group unethical behaviors. In brief, intergroup competition will motivate team promotion focus result in group pro-group unethical behaviors.We take the team as the research object and use the longitudinal study and dyadic sample to collect data. At time 1, we collected intergroup competition from team members. Two months later, we collected promotion focus from team members and individual′s pro-group unethical behavior from supervision. We use HLM to test the hypothesis. The empirical results of 266 data in 68 teams show that:(1) Intergroup competition has a positive effect on group pro-group unethical behavior and team promotion focus has a mediating effect.(2) Intergroup competition also has a positive effect on individual′s pro-group unethical behavior, and individual′s promotion focus and team promotion focus has a mediating effect respectively.This study has several theatrical contributions. First, it has explored the ethical risk of intergroup competition. When facing intergroup competition, individual will give up his or her ethical rule in order to win and pursue good results, and then commit unethical behavior to benefit his or her group, and this unethical behavior will also become a group behavior. Intergroup competition can positively influence individual/group pro-group unethical behavior, which means that inter-group competition has dark sides. Second, this paper has explored the mechanism of inter-group competition on pro-group unethical behavior. It has found that individual(team) promotion focus is a key mediating role between intergroup competition and pro-group unethical behavior. It means that intergroup competition will launch individual/team promotion focus, and it causes individual/team to become crazy and commit unethical behavior. Therefore, through testing the dark side of promotion focus, this paper has revealed the psychological mechanism of intergroup competition and pro-group unethical behavior. At last, through testing the influence of intergroup competition and promotion focus on pro-group unethical behavior, this research has expanded the antecedents of pro-group unethical behavior. Therefore, organizations should pay great attention to intergroup competition, and strengthen intergroup competition management, so as to promote the healthy development of intergroup competition. Secondly, team leaders should guild employees with promotion focus using ethical rules to pursue goals. Finally, the pro-group unethical behavior attitude of team members should be corrected. Although pro-group unethical behavior is beneficial to the organization, it still belongs to unethical behavior in essence and is detrimental to the long-term development of the organization. Therefore, team leaders and members should correct their attitudes toward pro-group unethical behaviors, so as to truly eliminate any form and any purpose of unethical behavior.
