跨越任务还是突破权限:员工越轨创新的类型框架及其理论模型构建 被引量:3

Crossing the Task or Breaking through the Authority:Type Framework and Formation Model Construction of Employee Deviant Innovation

摘要 基于员工越轨创新所呈现出跨越不同轨道的特点,本文将员工越轨创新行为区分出横向跨越任务轨道和纵向跨越权限轨道两个不同的越轨方向,并依据员工越轨创新所突破的岗位任务边界和活动开展权限的情况区分出员工创新活动的四种类别。本文构思了工作要求-资源模型视角下跨任务越轨创新的发生路径和作用结果,以及上下级关系视角下员工跨权限越轨创新的发生路径和作用结果。分析表明:跨任务越轨创新和跨权限越轨创新在发生机制、前因、作用结果上存在明显差异:前者由人-岗位任务不匹配引发,后者的出现是由员工与领导关系不同而引发相应认知、心理、能量所引起;前者主要前因是员工个体及组织岗位设置,后者主要前因在于领导及组织权限设置;二者对个体及组织绩效均可产生积极影响,但在消极影响上存在不同:前者可能引起时间消耗、心理和物质资源损耗,后者可能引发上下级关系变化及领导反应措施,甚至产生对组织管理规范的影响和冲击。 Based on the characteristics of employee deviant innovation across different tracks,this paper distinguishes employee deviant innovation behaviors into two different deviant directions:the horizontal task track and the vertical permission track.This paper distinguishes four categories of employee innovation activities according to the job task boundary and activity carrying out authority that employees’deviant innovation breaks through.This paper conceives the occurrence path and effect results of cross-task deviant innovation from the perspective of job requirements-resource model,and the occurrence path and effect results of employee crossauthority deviance innovation from the perspective of superior-subordinate relationship.The results show that there are obvious differences in the occurrence mechanism,antecedents,and effects of cross-task deviant innovation and cross-authority deviant innovation:the former is caused by the mismatch between people and tasks,and the latter is caused by the corresponding cognition,psychology and energy caused by the different relationship between employees and leaders in different positions of the leader’s"circle";the main antecedents of the former are individual employees and organizational position settings,while the main antecedents of the latter are leadership and organizational authority settings;both can have positive effects on individual and organizational performance,but there are differences in negative effects.The former can cause time consumption,psychological and material resource depletion,and the latter can lead to changes in the relationship between superiors and subordinates,leadership response measures,and even have an adverse effects on organizational management norms.
