组织数字化变革的悖论关系与协同机制研究 被引量:5

摘要 当前传统企业的组织数字化变革实践不容乐观,但现有文献对数字化变革缺乏过程性、动态性研究,也未能对数字化变革的制约问题予以解构。本文基于悖论理论视角,识别出组织数字化变革制约问题背后的悖论关系,并依据悖论分离与整合策略推断出悖论协同机制。具体而言,组织在变革启动阶段面临组织认知悖论,该悖论协同需要组建跨职能高管团队、多元观点交互以实现数字化意义建构;组织在变革培育阶段面临业务流程悖论,该悖论协同需要拟定试点流程、布局数字平台以实现业务流程信息联通;组织在变革发展阶段面临组织职能悖论,该悖论协同需要设立变革部门、推广示范单元以实现数字网络结构搭建;组织在变革共生阶段面临组织生态悖论,该悖论协同需要搜寻共生伙伴、建立数字优势联结体以实现数字生态系统共创。本文研究结论有助于将组织悖论理论纳入到组织数字化变革的过程解构,也对传统企业的数字化变革实践提供了启示。 The practice of organizational digital change in traditional enterprises is not optimistic,but the literature lacks the research on digital change from the perspective of process and dynamics,and fails to deconstruct the constraints of digital change.Based on the perspective of paradox theory,this paper identifies the paradox relationship behind the constraints of organizational digital change,and infers the paradox synergy mechanism according to paradox separation and integration strategy.Specifically,organizations are faced with cognitive paradox at the start-up stage,which requires the formation of a cross-functional TMTs and the interaction of multiple perspectives to achieve digital sense-making;Organizations are faced with business process paradox in the transformation and cultivation stage,which requires to develop pilot processes and lay out digital platforms to achieve business process information connectivity;Organizations are faced with organizational functions paradox at the development stage,which requires the establishment of transformation departments and promotion demonstration units to achieve the construction of digital network structure;Organizations are faced with organizational ecology paradox at the symbiosis stage,which requires searching for symbiotic partners and establishing digital advantage connectors to realize the co-creation of digital ecosystem.The research conclusion incorporate the theory of organizational paradox into the process of organizational digital transformation,and also provides inspiration for the practice of digital transformation in traditional enterprises.
