摘要
目的探究胸外科护士实施激励护理管理模式的可行性。方法选取2020年9月—2022年10月南京医科大学附属无锡市人民医院胸外科在职护理人员15名,根据时间不同记为管理前(2020年9月—2021年9月)和管理后(2021年10月—2022年10月),管理前实施传统管理模式,管理后在传统管理模式基础上实施激励护理管理模式,对比护理人员管理前后的自主学习能力、工作投入感以及职业价值感。结果管理后护理人员任务分析、自我评价、自我动机信念以及自我监控与调节的自主学习能力评分显著高于管理前,差异有统计学意义(P<0.05);管理后护理人员工作态度、工作价值、工作认可、工作能动性以及工作热情与专注的工作投入感评分显著高于管理前,差异有统计学意义(P<0.05);管理后护理人员薪水、同事关系、工作保障、择业意愿、护患关系、专业技术能力以及领导态度与奖励的职业价值感评分显著高于管理前,差异有统计学意义(P<0.05)。结论胸外科护理人员应用激励护理管理模式,能够显著提高护理人员自主学习能力、工作投入感以及职业价值感,管理效果可观。
Objective To explore the feasibility of implementing incentive nursing management model for thoracic surgery nurses.Methods A total of 15 on-the-job nurses were selected from the Department of Thoracic Surgery of Wuxi People´s Hospital Affiliated to Nanjing Medical University from September 2020 to October 2022.According to different time,were recorded as before management(September 2020 to September 2021)and after management(October 2021 to October 2022).Before management,traditional management mode was implemented,and after management,incentive nursing management mode was implemented on the basis of traditional management mode.The independent learning ability,job involvement and career value of nursing staff before and after management were compared.Results The scores of task analysis,self-evaluation,self-motivation belief,self-monitoring and self-regulation of nursing staff after management were significantly higher than those before management,and the differences were statistically significant(P<0.05).The scores of work attitude,work value,work recognition,work initiative,work enthusiasm and focus of nursing staff after management were significantly higher than those before management,and the differences were statistically significant(P<0.05).After management,the scores of nurses´salary,colleague relationship,job security,career choice intention,nurse-patient relationship,professional and technical ability,leadership attitude and reward were significantly higher than those before management,and the differences were statistically significant(P<0.05).Conclusion The application of incentive nursing management mode can significantly improve the nursing staff´s self-learning ability,job involvement and professional value,and the management effectiveness is considerable.
