摘要
目的探讨护士工作不安全感对自我牺牲行为的影响,以及组织自尊的中介作用和领导成员交换的调节作用。方法来自四川省的2家公立医院的全体护士参与了问卷调查,最终323名护士构成有效样本。以工作不安全感量表、组织自尊量表、自我牺牲行为量表与领导成员交换量表作为评定工具,采用相关分析、多元分层回归分析等统计学方法进行数据分析。结果护士工作不安全感和组织自尊与自我牺牲行为显著相关(P<0.01);组织自尊在护士工作不安全感与自我牺牲行为之间起完全中介作用,中介效应为-0.12,占总体效应的100%;领导成员交换在护士工作不安全感与组织自尊之间起调节作用(β=0.115,P<0.05)。结论护士工作不安全感通过组织自尊的中介作用对自我牺牲行为产生间接影响;在领导成员交换水平低的条件下,护士工作不安全感对组织自尊削弱作用显著。
Objective To explore the impact of job insecurity on self-sacrificial behavior among nurses and investigate the mediating role of organization-based self-esteem(OBSE)and the moderating role of leader-member exchange(LMX).Methods All nurses from two public hospitals in Sichuan Province participated in the questionnaire-based survey,and finally 323 valid responses were obtained.The Job Insecurity Scale,Organization-based Self-Esteem Scale,Self-Sacrificial Behavior Scale,and Leader-Member Exchange Scale were used as the assessment tools.Data were analyzed using statistical methods including correlation analysis and multivariate stratifed regression analysis.Results Nurses'job insecurity were significantly correlated with OBSE and self-sacrificial behavior(both P<0.01).OBSE played a fully mediating role between job insecurity and self-sacrificial behavior,with a mediating effect of-0.12 and accounting for 100%of the overall effect.LMX played a moderating role between job insecurity and OBSE(β=0.115,P<0.05).Conclusions Nurses'job insecurity has an indirect impact on self-sacrificial behavior through the mediating role of OBSE;under the low level of LMX,nurses'job insecurity remarkably weakens OBSE.
