摘要
目的探究弹性排班模式在中医科护理人员中的应用可行性。方法选取2020年11月—2022年12月湘南学院附属医院中医科在职的12名护理人员为研究对象,根据时间不同计为管理前(2020年11月—2021年11月)和管理后(2021年12月—2022年12月),管理前实施传统护理管理模式,管理后实施弹性排班护理管理模式,对比管理前后护理人员工作沉浸程度、职业获益感以及工作满意度。结果管理后护理人员自身动力、专注当前任务、控制工作进程及任务、工作目标能随时间改变、行动与意识融合的工作沉浸程度评分显著高于管理前,差异有统计学意义(P<0.05)。管理后护理人员自身成长、正向职业感知、团队归属感、良好护患关系以及亲友认同的职业获益感评分显著高于管理前,差异有统计学意义(P<0.05)。管理后护理人员每日工作时间、假期、拖班、被直接领导认可的工作满意度评分显著高于管理前,差异有统计学意义(P<0.05)。结论中医科护理应用弹性排班管理模式在提高护理人员工作沉浸程度、职业获益感以及工作满意度方面效果更佳。
Objective To explore the application feasibility of flexible scheduling mode in TCM nurses.Methods From November 2020 to December 2022,12 nursing staff in the Department of Traditional Chinese Medicine of the Affiliated Hospital of Xiangnan University were selected as the research objects.According to different time,they were recorded as before management(November 2020 to November 2021)and after management(December 2021 to December 2022).The traditional nursing management mode was implemented before management,and the flexible scheduling nursing management mode was implemented after management.The degree of work immersion,professional benefit and job satisfaction of nursing staff before and after management were compared.Results After management,the nurses´own motivation,focus on the current task,control the work process and task,the work goal can change with time,the integration of action and consciousness and other work immersion scores were significantly higher than those before management,the difference was statistically significant(P<0.05);after management,the scores of self-growth,positive career perception,team belonging,good nurse-patient relationship and family and friend identification of nursing staff were significantly higher than those before management,and the difference was statistically significant(P<0.05).After management,the scores of nursing staff´s job satisfaction such as daily working hours,holidays,tardiness,and being recognized by direct leaders were significantly higher than those before management,and the difference was statistically significant(P<0.05).Conclusion The application of flexible scheduling management mode is more effective in improving the degree of work immersion,sense of career benefit and job satisfaction of nursing staff.
