摘要
文章依托调节焦点理论,探究领导高绩效期望对员工反馈寻求行为的影响,考察促进型调节焦点和防御型调节焦点在该影响过程中的中介作用,可拓展领导高绩效期望对员工积极工作行为的影响,为管理者有效表达绩效期望提供参考。研究通过纸质版问卷和线上问卷收集数据,在时点一收集领导高绩效期望、促进型调节焦点、防御型调节焦点、领导—成员交换以及基本的人口统计学变量数据;在时点二收集员工的反馈寻求行为数据。实证分析结果表明:员工面对领导高绩效期望时会产生促进型调节焦点和防御型调节焦点两种心理状态,且领导高绩效期望对促进型调节焦点的影响大于其对防御型调节焦点的影响。同时,领导高绩效期望对员工的问询式反馈寻求行为和监控式反馈寻求行为均有正向影响。此外,促进型调节焦点在领导高绩效期望与问询式反馈寻求行为中起完全中介作用,在领导高绩效期望与监控式反馈寻求行为中起部分中介作用,而防御型调节焦点的中介作用未得到验证。
Based on the Regulatory Focus Theory,this paper explores the influence of high performance expectations of leaders on employees'feedback-seeking behavior,and examines the mediating effect of promotion type regulatory focus and prevention type regulatory focus in the influencing process,which can expand the influence of high performance expectations of leaders on employees'positive work behavior and provide a reference for managers to effectively express performance expectations.This study realizes data collection through both paper-based and online questionnaires.High performance expectations of leaders,promotion type regulatory focus,prevention type regulatory focus,leader-member exchange,and basic demographic variables are collected at time point 1.Feedback-seeking behavior of employees is collected at time point 2.The empirical analysis results show that when employees face high performance expectations of leaders,they will develop two psychological states,promotion type regulatory focus and prevention type regulatory focus,and the influence of high performance expectations of leaders on promotion type regulatory focus is greater than that on prevention type regulatory focus.Meanwhile,high performance expectations of leaders have a positive influence on employees'inquiring type feedback-seeking behavior and monitoring type feedback-seeking behavior.In addition,the promotion type regulatory focus serves as a complete mediating effect between high performance expectations of leaders and inquiring type feedbackseeking behavior,while it serves as a partial mediating effect between high performance expectations of leaders and monitoring type feedback-seeking behavior.The mediating effect of prevention type regulatory focus has not been verified.
