摘要
为实现知识共享对组织创新发展的显著优势,基于领导-成员交换理论、社会传染理论,以团队心理安全感为中介、团队建言氛围为调节,建立领导者情绪智力和知识共享意愿的结构模型,并对87个工程项目团队的316名成员进行问卷调研。研究表明:领导者情绪智力对知识共享意愿有显著积极影响;团队心理安全感在领导者情绪智力和知识共享意愿中具有正向显著的中介效应;团队建言氛围正向调节团队心理安全感与知识共享意愿间的关系。此外,领导者情绪智力的四个维度分别通过探寻领导者所崇尚的行为暗示、增强成员的组织归属感、营造稳定的情绪氛围和提升组织发展的信心来有效营造团队心理安全感。研究结果可为促进工程项目组织内部知识共享与创新提供理论依据。
To realize the significant advantages of knowledge sharing for organizational innovation and development,a structural model of leader's emotional intelligence and willingness to share knowledge was developed based on leader-member exchange theory and social contagion theory.In the developed model,the team psychological safety was the mediator and group voice climate was the moderator.A questionnaire survey was conducted on 316 members of 87 engineering project teams.The study showed that:leader emotional intelligence had a significant positive effect on willingness to share knowledge;team psychological safety had a positive mediating effect on leader emotional intelligence and willingness to share knowledge;and group voice climate positively moderated the relationship between team psychological safety and willingness to share knowledge.In addition,the four dimensions of leader emotional intelligence were found to be effective in creating a sense of team psychological safety by exploring the behavioral cues espoused by the leader,enhancing members'sense of belonging to the organisation,creating a stable emotional climate and increasing confidence in organizational development.The findings provide a theoretical basis for promoting knowledge sharing and innovation within engineering project organizations.
