工作“要求-资源”匹配情况对基层公安民警工作投入与倦怠的影响:公共服务动机的中介与调节作用

摘要 目的:基于工作要求-资源理论探究领导同事支持-阻碍性工作要求(LCS-HD)高低组合情况对基层公安民警工作投入和工作倦怠的影响,以及公共服务动机在其中发挥的中介作用和调节作用。方法:采用公共服务动机量表、工作投入量表、工作倦怠量表、阻碍性工作要求量表和领导同事支持量表对W市X区496名基层公安民警进行问卷调查。结果:①LCS-HD皆高与皆低时所对应的工作投入水平差异无统计学意义;高LCS-低HD民警的工作投入行为表现要优于低LCS-高HD的民警(a3=0.731,P<0.001;a4=0.029,P>0.05)。②LCS-HD皆高与皆低时所对应的工作倦怠水平差异无统计学意义;高LCS-低HD民警的工作倦怠行为表现要低于低LCS-高HD的民警(a3=-0.961,P<0.001;a4=-0.038,P>0.05)。③基层公安民警公共服务动机在LCS-HD匹配和工作投入之间存在中介作用(间接效应=0.224,P<0.001,95%CI置信区间:[0.153,0.244]);④基层公安民警公共服务动机在LCS-HD匹配和工作倦怠之间存在调节作用(ΔR^(2)=0.033,P<0.001)。结论:LCS-HD皆高与皆低时所对应的工作投入和工作倦怠水平差异不显著;高LCS-低HD民警的工作投入行为表现要优于低LCS-高HD民警,高LCS-低HD民警的工作倦怠行为表现要低于低LCS-高HD民警,公共服务动机加强了LCS-HD高低组合对工作倦怠的影响。 Objective:Based on the job demand-resources theory,we explore the effects of high and low LCS-HD combinations on the work engagement and burnout of grassroots police officers,as well as the mediating and moderating roles of public service motivation in them.Methods:A questionnaire survey was conducted on 496 grassrootspolice officers in District X of City W using the Public Service Motivation Scale,JobEngagement Scale,Job Burnout Scale,Obstructive Work Requirements Scale,and the Leadership and Colleague Support Scale.Results:①The differences in work engagement levels corresponding to both high and low LCS-HD were not statistically significant;The work engagement behaviors of the police officers with high LCS-low HD were better than those of the police officers with low LCS-high HD(a3=0.731,P<0.001,a4=0.029,P<0.05).②The difference in burnout levels corresponding to both high and low LCS-HD was not statistically significant;high LCS-low HD police officers performed less burnout behaviors than low LCS-high HD police officers(a3=-0.961,P<0.001;a4=-0.038,P>0.05).③There was a mediating role of public service motivation between LCS-HD matching and work engagement(indirect effect=0.224,P<0.001,95%CI confidence interval:[0.153,0.244]);④There was a moderating role of public service motivation between LCS-HD matching and work burnout(ΔR^(2)=0.033,P<0.001).Conclusion:The differences in the levels of work engagement and job burnout corresponding to both high and low LCS-HD are not significant;High LCS-low HD police officers perform better in work engagement behaviors than low LCS-high HD police officers,and high LCS-low HD police officers perform lower in job burnout behaviors than low LCS-high HD police officers,and the motivation for public service strengthen the effect of the combination of high and low LCS-HD on job burnout.
