什么样的工作时间及结构更有助于新手教师入职适应——基于工作负担视角的实证分析

What Kind of Working Hours and Structure are More Helpful for Novice Teachers’Induction Adaptation?An Empirical Analysis Based on the Workload Perspective

摘要 入职适应是新手教师职业发展与教学质量保障的关键因素。在“减负”背景下,基于2590份新手教师问卷调查数据,运用潜在剖面分析(LPA)与多元线性回归模型探究工作时间及其结构对新手教师入职适应的影响。结果发现,新手教师入职适应整体水平不高,工作负担较重,日平均工作时间(9.335小时)远超过国家法定时间。识别出“教学投入型”“班主任主导型”“行政参与型”三大工作时间结构类型,并发现不同类型下日平均工作时间与入职适应均有较大差异。影响关系方面,工作时间能显著负向影响新手教师入职适应,“教学投入型”对此负向影响具有显著削弱作用,而“行政参与型”具有强化效应。基于此,得出启示:减少新手教师工作时间,切实减轻其工作负担;优化工作时间结构,增加教学投入时间,降低非教学事务参与;合理调整班主任工作安排,提高制度灵活性。 Induction adaptation is a key factor in novice teachers’career development and teaching quality assurance.Under the background of“load reduction”,based on 2590 novice teachers’questionnaires,we used latent profile analysis(LPA)and multiple linear regression modelling to investigate the effects of working hours and its structure on novice teachers’induction adaptation.It was found that the overall level of novice teachers’induction adaptation was low,their workload was heavy,and their daily working hours(9.335 hours)far exceeded the national legal time.The three major types of working time structure,namely“teaching-engaged”,“classroom teacher-led”,and“administrative-engaged”,were identified,and it was found that there was a significant difference between the daily working time and the induction adaptation among the different types.It was also found that there was a significant difference between daily working hours and induction adaptation among the different types of working hours.In terms of the relationship,working hours had a significant negative effect on novice teachers’adjustment,which was significantly weakened by“Teaching Involvement”and strengthened by“Administrative Involvement”.Based on this,the study concludes the following:reduce the working hours of novice teachers to reduce their workload;optimize the structure of working hours to increase the time devoted to teaching and reduce the involvement in non-teaching matters;and rationalize the working arrangements of classroom teachers to improve the flexibility of the system.
